The Influencing Factors of Turnover Intention of Post-90s Employees —Evidence from small and medium-sized graphic design enterprises in Chongqing

Abstract

The objectives of this research were to identify the factors influencing the turnover intention of post-90s employees, to examine the correlation between organizational commitment, job satisfaction and turnover intention of post-90s employees in graphic design enterprises, and to construct a practical and feasible management framework to reduce the turnover tendency of post-90s employees. With the help of colleagues, friends, and teachers, this research randomly selected 250 employees from multiple small and medium-sized print enterprises in Chongqing, and conducted an empirical study through an online questionnaire survey. Data collected from the questionnaire survey were analysed with SPSS and AMOS data processing tools. This research  identified that there is a negative correlation between job satisfaction and turnover intention of post-90s employees and an increase in job satisfaction will reduce employees' turnover intention; that the organizational commitment of graphic design enterprises is positively correlated with the job satisfaction of post-90s employees; that there is a negative correlation between organizational commitment and the turnover intention of post-90s employees; and that organizational commitment plays a partial mediating role in the correlation between job satisfaction and employee turnover intention of post-90s employees in graphic design enterprises. Based on the analysis and the discussion of the research findings, this research constructed a practical and feasible management framework to reduce the turnover tendency of employees in graphic design enterprises. Recommendations were offered that graphic design enterprises should improve their compensation and welfare mechanisms, pay attention to the establishment of spiritual welfare mechanisms, improve employee job satisfaction and strengthen team building and employee work care. In addition, graphic design enterprises should offer guidance to post-90s employees to make their long-term career development plans and reduce their turnover intention by enhancing their individual job satisfaction.
